Learning by Objectives

Companies in high-tech businesses have evolved a variant of management by objectives as the vehicle for involving technical, professional, and managerial employees in the analysis of their own training and development needs. Usually, as part of a formal MBO system, manager and employee sit down together and negotiate a written agreement on the technical and professional training the subordinate will undertake in the coming six months or a year. At the end of the period they review the outcome and decide what further training is called for. Both of them understand that the subordinate’s career will be shaped by these decisions.

Trainees’ involvement in needs analysis reduces wasted effort by eliminating the teaching of what is already known, by getting quickly to questions that engage the trainees, and by affording them a chance to ask questions that help them acquire skills.

Growing a Dream

It’s easy to dismiss someone else’s achievements with he or she “was lucky,” “had superior athletic ability,” “was born a genius,” “got in on the ground floor,” or, in some way, lucked into success.

But success, wealth, and happiness do not come from luck. All accomplishments stem from dreams courageous people convert into reality. The great structures we work in, the agricultural enterprises that feed us, the industries that entertain us, in the institutions that educate and inspire evolved from the ideas and dreams of productive individuals.

When you see a successful business, school, entertainment, or political institution, you are looking at an individual’s dream grown into reality. A happy family is made possible through creative dreaming.

Think of life as a garden.

Successful people are individuals who convert their dreams into services and products other people desire.

Growing a dream into success is like growing a garden. Six steps are involved:

  1. Select your dream seed.
  2. Prepare your mind to accept the seed.
  3. Plant your dream seed.
  4. Nourish your dream.
  5. Focus your energy. Put “I will” to work.
  6. Hire time to work for you.

Logistics

The management orientation evolves from an operational focus at Stage 1, through a managerial approach at Stage 11, to the strategic top management level at Stage 111. Simultaneously, the financial orientation evolves from that of cost reduction at Stage 1, to profit maximization in Stage 11, to the optimization of return on investment in Stage 111—the orientation of senior corporate executives.

As logistics organizations take on the appearance of a senior management function, they assume senior-level positions within the company. Fifty-nine percent of the Stage 1 organizations report to general management, 14 percent report to marketing and sales, and 27 percent report to manufacturing. By Stage 111, a distance shift has occurred: 73 percent of logistics organizations report to general management. Thus, it is at Stage 111 that logistics organizations assume a truly top management position in the general management structure.

Not Right or Wrong, Cultures are Just Different

People around the world feel as strongly about their culture as we do about ours, even if they do occasionally feel ambivalence. It is pointless to argue whether a culture is “good” or “bad;” every nationality thinks its culture is the best. For every foreign peculiarity that assumes us, there is our national peculiarity that amuses others.

Cultures have their own logic. Anthropologists say cutures are different because various peoples had to deal with diverse circumstances to meet their common human needs: different climates, different climates, different resources, different terrain. Just as animal species evolved differently to adapt to different conditions, so mankind evolved diverse solutions to life’s problems. Over the years the complex array of solutions to problems (many of which disappeared long ago)  created a confusion of cultural behaviors. But there are patterns, and one can begin to understand them by considering the different past, present and future of the cultures of the world.

Flatten your Organization

Flattening the organization means that each manager becomes responsible for more people. There is a limit to the number of people that one person can supervise, but this span of authority varies widely between jobs. Most people imagine that a manager can only handle a few subordinates. In reality, proper delegation allows you a surprisingly wide span, allowing a much flatter and leaner organization.

Your organization should have the best structure for achieving its goals. This structure shows the internal divisions of the organization; and the relationships between them. The structure is not fixed, but evolves to meet changing conditions. Unfortunately, this generally means a drift towards more complex structures, with more divisions, extra layers of management, longer chains of command, less delegation and more centralization. Endless levels of management can be used for minor rewards and recognition.

The proliferation of management layers is hopelessly inefficient. It forms an army of people whose only job is to force information to travel through a long and convoluted route before it is used, and makes sure that decision makers become hopelessly remote from the operations.

Delegation has clear advantages and empowerment allows you to reduce the layers of management. So the best type of organization is as flat as possible, with only a few layers of management. The organization must be flat, so that the top is connected to the people who actually make the money.

Entrepreneurial Success

Successful entrepreneuring is not and never has been reducible to a set of formulas or rules. Without exception, the experience is a profoundly personal process. Entrepreneurial success begins with a single individual’s intense commitment to customers, and it involves according to that person’s distinctive capabilities and temperament. The Ted Turners and Fred Smiths of this world don’t just build companies, they shape them in original, subjective, and sometimes peculiar ways.

No matter how many business courses you take or how many business books you read, you can never plan success. Fortunately, you can invite it. It comes to those who are deeply and personally engaged in the process of following a vision of what they and their enterprises can becom. Successful ideas, innovations, and new directions reveal themselves a bit at a time. They are discovered in the process of “doing,” of living out an emerging vision. Successful companies evolve, as do the people who dream them.

HRM Communications

Achieving the goals effective communications can offer is not easy. It doesn’t happen by itself. Rather, it evolves after careful thought, implementation, and evaluation. For much of that, we rely on HRM.

 Human resource management communications programs are designed to keep employees abreast of what is happening in the organization, and knowledge of the policies and procedures affecting them. Whereas public relations departments are created to keep the public infomed of what an organization does, HRM communications focus on the internal constituents—the employees. Communication program serves as a basis for increasing employee loyalty and commitment. How? By building into the corporate culture a systematic means through which information is free-flowing, timely, and accurate. Employees are better avble to perceive that the organization values them. Such a system builds trust and openness among organizational members, even assisting the share of “bad news.”

 HRM communications has the ability to bring about many positive changes in an organization. This process, by whatever means it exists, should stay focused on keeping employees informed, thereby setting the stage for enhancing employee satisfaction.

Developing the Channel Design

Channel design refers to those decisions involving the development of new marketing channels where none existed before, or to the modification of existing channels. Channel design is an important decision as the channel is a means through which the firms can find new prospects, communicate to customers, and physically deliver the product. Of all the marketing decisions, the ones regarding distribution (channel) are the most far-reaching. It can revamp a promotional program, modify its product line. But once a company sets up its distribution channels, it generally find changing them to be difficult. Channel design, therefore, does not refer to channel structures that have simply evolved, it refers only to those where the management has taken an active role in the development of the channel.

Specifically, the channel design decision includes:

1.    the number of channels to employ;

2.    the number of levels to be included in each channel;

3.    the type of intermediaries to employ; and

4.    the number of channel intermediaries at each level.

The selection of the best channel (channel design decision) to accomplish the objectives is challenging because:

a)      channels need to be adopted depending on the target segment and positioning;

b)      the goals of the channel members may differ;

c)      the alternatives are numerous.

A Healthy Company

A healthy company is like a fine athlete is more than someone who isn’t sick, a healthy company embodies people and practices that combine and coordinate to produce an exceptional performance.

Healthy companies all possess and emanate a certain vitality and spirit. This spirit is not a religious fervor or a mindless cheerleader enthusiasm but a deep feeling of shared humanistic values at the core of the company. These values are the glue that binds healthy, successful employees with healthy, productive workplaces. They influence the way people act and think at all levels of the company and form the foundation for corporate policies and practices. They define roles and responsibilities and dictate hor business decisions are made. These principles are expressed and applied at every turn of the business, from receptionists and loading dock workers, through managers and executives, and into the board of directors.

These values are perpetually interacting, expanding, and contracting like a living entity. Each value depends on and determines the health of the others; sickness or disease that undermines on weakens all; roboustness in one value strengthens all. The values at the heart of a healthy company enable it to continuously grow, evolve, and renew itself, reinforcing what is productive and prositive and sloughing off the unhealthy and unworkable. In short, the causes and effects between values, people, and companies are not linear but circular. Values are the center of the enterprise; they circulate through every cell and artery of a company, and a company and its employees either reinforce healthy values or bring about their decline.

Healthy company values bind people to their organizations. By creating a common language and appealing to principles of dignity, commitment, and growth, these values help to create an identity that connects thousands of people around a shared mission. Suddenly, the traditional hard values of business success and the nontraditional soft values of human development merge into one dream.

This convergence generates a synergy, producing something greater than the sum of their parts—a vital business that lives and breathes a humanistic philosophy, that treats people as more than profit producers, views relationships as more than simply financial contracts, and regards the workplace as more than a setting for business. It is a holistic environment, one that nurtures, stretches, and empowers peple. The result is an organization that optimizes people, principles, and profits.

Financial Engineering

Project financing can best be thought of as a form of asset-based financial engineering. It is asset-based because each financing is tailored around a specific asset or a related pool of assets. It involves financial engineering because, in so many cases, the financing structures cannot simply be copied from some other project. Rather, it must be crafted specifically for the project at hand.

Project financing is about the circumstances in which project financing might be beneficial to a firm’s stakeholders, and has emphasized that a project financing must be designed to serve a community of interests among several parties to a project. Consequently, no single rationale can completely explain why firms employ project financing. Clever corporate financial engineers will continue to find new applications of project financing. As the financial environment continues to evolve, project financing will enjoy a prominent place among leading successful financial techniques.
